Challenge–hindrance stressor framework and work–family conflict: The moderating effects of individual learning goal orientation.

This study predicted that learning goal orientation (LGO) influences how individuals respond to challenge and hindrance (positive and negative) stressors across work–family domains. Using a two-wave survey of 97 workers from various jobs, results supported that having a higher (vs. lower) LGO strengthens the positive linkages between both challenge and hindrance stressors and work–family conflict. Findings expand on previous literature that suggests individual differences influence effects of the challenge and hindrance stressors while also identifying practical considerations for the workforce. Although many studies imply positive benefits of LGO and challenge stressors, our findings provide a note of caution. Individuals, especially those with high LGO, may need more support to avoid potential drawbacks of workplace challenges/opportunities. (PsycInfo Database Record (c) 2022 APA, all rights reserved)
